Der Zusammenhang von transformationaler Führung auf der Ebene der Geschäftsführung, Innovationstypen und Unternehmenserfolg - Eine empirische Analyse in der Medizintechnikbranche -

  • Diese Arbeit überprüft empirisch, ob transformationales Führungsverhalten, das als Personalführung auf Ebene der Geschäftsführung betrachtet wird, handlungsbezogene individuelle Eigenschaften der Geschäftsführer darstellt, welche im Sinne der Upper Echelon Theorie strategische Innovationsentscheidungen fördern sowie im Einklang mit dem Resourced-based View unternehmensspezifische Ressourcen nutzen, um sowohl radikale als auch inkrementelle Innovationen im Unternehmen durchzusetzen sowie die Unternehmensleistung zu steigern. Im Besonderen widmet sich die Studie hierbei der Überprüfung der Augmentationshypothese, die besagt, dass transformationale Führung die Effekte transaktionaler Führung hinsichtlich jeglicher Art Leistung von Geführten übersteigt. Statistisch ausgedrückt heißt dies, dass transformationale Führung einen eigenen, einzigartigen Varianzanteil an der Leistung von Geführten über die erklärte Varianz transaktionaler Führung hinaus aufklärt. Zusätzlich wurde der Einfluss kultureller und persönlichkeitsbedingter Variablen auf die Auftretenswahrscheinlichkeit transformationaler Führung bei Geschäftsführern untersucht. Die in der Studie angenommenen Zusammenhänge wurden mit Hilfe eines Fragebogendesigns an einer internationalen Stichprobe aus der Medizintechnikbranche untersucht. Die Augmentationshypothese konnte für alle drei abhängigen Variablen (radikale und inkrementelle Innovationen, Unternehmensperformanz) bestätigt werden. Hypothesenkonträr zeigte sich die höhere Wirkung transformationaler Führung auf inkrementelle Innovationen im Vergleich zu radikalen Innovationen. Die kulturellen Einflüsse konnten nur teilweise nachgewiesen werden. Auch die Hypothese, dass die Beziehung zwischen transformationaler Führung und beiden Innovationstypen durch die individuelle Innovationsorientierung des geschäftsführenden Manager mediiert wird, konnte nur für radikale Innovationen bestätigt werden. Ferner zeigten sich starke moderierende Effekte für die Kontrollvariable Umweltunsicherheit.
  • This empirical study aims to examine the influence of transformational leadership at the upper echelon level on radical and incremental product innovations as well as organisational performance. In particular the focus of this study is to test the augmentation hypothesis, which suggests that transformational leadership augments transactional leadership in predicting effects on each type of follower performance. Statistically said this means that transformational leadership does account for unique variance in ratings of performance over and above that accounted for by transactional leadership. Additionally this study investigates the influence of cultural dimensions and traits on the likelihood to perform transformational leadership behaviours. The study is based on an international sample of 178 medical technology companies. The results confirmed the augmentation hypothesis for all three dependent variables (radical and incremental product innovation, organisational performance). The hypothesis that transformational leadership has a higher impact on radical product innovation in comparison to incremental product innovation could not be verified. The results for the cultural dimensions and traits were mixed. Furthermore the control variable environmental uncertainty showed a strong moderating effect.
